Fresh Clinics is a fast-growing business operating across multiple international markets. As its workforce expanded, the organisation needed a more consistent, defensible approach to remuneration across geographies, job families and levels.

The challenge

As Fresh Clinics scaled, leadership needed confidence that remuneration decisions were aligned to market realities across Australia, the United States and the Philippines.

They needed answers to two critical questions:

  • Where are we paying above or below market?
  • How should we prioritiseinvestment in remuneration?

The challenge was that no single data source could provide a complete and consistent view across all three markets. Fresh Clinics needed a practical, defensible approach that could account for role scope, seniority, geography and market variation, while also standing up to executive and board-level scrutiny.

The solution

Solve delivered a comprehensive remuneration benchmarking project across approximately 120 roles spanning Australia, the United States and the Philippines.

Using a combination of proprietary and public market data sources, our team mapped roles to comparable market positions and benchmarked remuneration against the 25th, 50th and 75th market percentiles.

Rather than relying on job title matching alone, Solve assessed role scope, seniority and competency frameworks to ensure meaningful comparisons across markets.

The analysis identified:

  • Roles significantly below market benchmarks
  • Potential retention and attraction risks
  • Critical roles requiring prioritised review
  • Sales roles requiring Total On-Target Earnings (OTE) analysis, including variable remuneration benchmarking

To strengthen the commercial value of the work, Solve also assessed the cost impact of aligning roles to the P50 market benchmark. This gave Fresh Clinics a clearer view of the investment required to move priority roles closer to the market median, helping leadership understand now just where remuneration gaps existed, but what it would take to address them.

As the scope evolved, Solve adapted quickly. Priority roles were added, timelines were accelerated, and regional expertise was brought in to support local market interpretation, particularly across the Philippines. Throughout, Solve maintained a consistent methodology across all three geographies.

The final deliverables included a comprehensive benchmarking dataset and an executive-ready presentation outlining key insights, risks and recommendations.
